He co-authored Deloitte's "Well-being at Work" research, which found that leaders can't rely on perks and programs alone to shift workforce well-being, since companies with more than 20,000 employees spend an average of roughly $11 million a year on well-being initiatives without necessarily improving outcomes. His research points instead to three "work determinants of well-being" that carry outsized impact: leadership behavior at every level, how organizations and jobs are actually designed, and the ways teams work day to day, arguing that unless those root causes are addressed, program spending alone won't fix a well-being problem.
