You're not imagining it. Gartner finds 95% of HR leaders are dissatisfied with their traditional performance process, and 59% of employees say reviews have no impact on how they actually perform. And Gallup finds only 14% strongly agree their review inspires them to improve.

Peer Exchange 1: The Measurement Trap

We track more about performance than ever. Is any of it making people better?

Ratings, continuous feedback, pulse surveys, goal tracking, dashboards for everything. Industry estimates put spend at roughly $1,500 per employee each year on performance processes and software, and 59% of employees still say none of it changes how they perform. This table is about pulling that apart honestly.

Table prompts:

  • What does your organization measure today when it comes to performance?
  • How much of it actually changes what someone does next, and how much just documents what already happened?
  • Where has adding measurement quietly made things worse? More anxiety, more gaming, less honesty?

Peer Exchange 2: The Manager Gap

Development lives or dies at the manager level. Are we setting them up to win?

Every performance philosophy, however well designed, gets delivered through one person. Gallup finds managers drive roughly 70% of the variance in team engagement. Yet only 39% of employees say their manager gives them useful developmental feedback, and managers today shoulder 51% more responsibility than they can realistically handle.

Table prompts:

  • Think about your strongest and your weakest manager at developing people. What does the best one do that your process doesn't require or teach?
  • Where does responsibility for someone's growth actually sit in your organization: the manager, HR, or the individual? And where does that break down?
  • What's the last thing that stopped one of your managers from having a hard growth conversation? Time, skill, nerve, or not having the full picture?

Peer Exchange 3: Rated vs. Grown

The distance between evaluating people and actually growing them.

We're good at evaluating people and much worse at growing them. Deloitte reports 70% of HR leaders believe their performance system fails to identify future leaders, even though 85% of companies have one in place.

Table prompts:

  • Once someone gets their rating, what actually happens next? Is there a real path from evaluation to growth, or does it end at the score?
  • Think of the last person you were surprised to lose. Looking back, when was the earliest moment you could have known?
  • Who in your organization is quietly growing right now, and how do you know? What would you need to see to catch it without being told?

Twenty nine years ago, continuing the culinary dynasty of the Sicilian Drago family and currently considered to be one of the best kitchens in the city, Giacomino Drago launched the highly popular and acclaimed Il Pastaio (“the Pasta Maker”) restaurant in the heart of Beverly Hills. It began by serving simple, authentic pasta dishes inspired by the rhythm of the seasons of fine ingredients. Being raised in the small town of Galati Mamertino, the Dragos were surrounded by the fragrance of ripened tomatoes, richness of olives, freshly handmade rolled pastas and many cheeses and wines typical of the region. Many of the notable and highly praised pastas on this innovative menu include the divinely rich pumpkin ravioli; the smooth and sensual squid ink risotto, and even the traditional house favorite spicy tomato sauce – Arrabbiatta.
